Abstract
The purpose of this study is to examine the direct and indirect effects of work motivation, organizational commitment, job satisfaction, and organizational citizenship behavior (OCB) on employee productivity. The research employs a quantitative approach using primary data collected through closed-ended questionnaires with a Likert scale. The sampling technique used is the census method, in which the entire population of 62 employees at CV. Stinlly Berkat Kasih in Kupang City was included as research respondents. Data analysis was conducted using path analysis with the assistance of SmartPLS 3 software, which allows for the examination of both direct and mediated relationships among variables. Descriptive analysis results show that the indicator scores for all five variables fall within the good to very good category. Specifically, organizational commitment scored the highest at 81.18 (very good), followed by work productivity (80.75), job satisfaction (79.65), OCB (79.41), and work motivation (77.39), all categorized as good. Inferentially, the findings indicate that both work motivation and organizational commitment have positive and significant effects on job satisfaction, OCB, and productivity. Job satisfaction also significantly influences OCB and productivity, while OCB significantly affects employee productivity. Mediation tests reveal that job satisfaction significantly mediates the effects of work motivation and organizational commitment on productivity. However, OCB only significantly mediates the relationship between organizational commitment and productivity and does not serve as a significant mediator between work motivation and productivity. In conclusion, increasing work motivation and organizational commitment can enhance employee productivity, both directly and indirectly, through improvements in job satisfaction and OCB. This research provides important implications for human resource management in designing strategies to improve employee performance by strengthening motivation, commitment, and job satisfaction.
