Abstract
The thesis entitled “The Effect of Training and Work-Life Balance on Employee Performance through Affective Commitment and Work Ethic at the Malaka Regency Population and Civil Registration Office” was written by Fitriana Seuk Berek, Student ID: 811231006, under the supervision of Dr. M. E. Perseveranda, SE, M.Si as Primary Supervisor and Dr. Yolinda Yanti Sonbay, SE, M.Sc as Secondary Supervisor. Employee performance is an important factor in the implementation of public services, making the improvement of human resource quality a top priority for organizations. This research is motivated by the importance of training and worklife balance in enhancing performance, as well as the role of affective commitment and work ethic as mediating variables. The objectives of this study are: (1) To describe employees’ perceptions regarding employee performance, training, work-life balance, affective commitment, and work ethic; (2) To determine the significance of the effect of training on employee performance; (3) to determine the significance of the effect of work-life balance on employee performance; (4) to determine the significance of the effect of affective commitment on employee performance; (5) to determine the significance of the effect of work ethic on employee performance; (6) to determine the significance of the effect of training on employee performance through affective commitment; and (7) to determine the significance of the effect of work-life balance on employee performance through work ethic. The research population consists of all employees of the Malaka Regency Population and Civil Registration Office, totaling 31, with the research sample determined using the census method. The data used are primary data through questionnaires and secondary data in the form of supporting agency documents. Data analysis was conducted using the Partial Least Square–Structural Equation Modeling (PLS-SEM) method with the assistance of SmartPLS software. The research results indicate that training, work-life balance, and affective commitment significantly influence employee performance, whereas work ethic does not have a significant effect. Affective commitment is proven to significantly mediate the effect of training on performance, while work ethic does not mediate the effect of work-life balance on performance. These findings confirm that improving employee performance is more effectively achieved through optimizing training programs and strengthening affective commitment rather than through work ethic or work-life balance alone. The suggested recommendation is that the Malaka Regency Civil Registry Office should enhance the quality and intensity of training tailored to employees' needs, as well as build emotional bonds and loyalty of employees to the organization. Attention to work-life balance and work ethic is still necessary, but not as primary factors in improving performance, rather as supporting factors.
